Incredible Health Bolsters Leadership Team with Chief Revenue Officer

We are delighted to welcome Holly Procter to the Incredible Health team as our Chief Revenue Officer! Holly is responsible for building our world-class Sales and Revenue Operations teams to drive revenue and customer acquisition.

Holly joins us from enterprise software company Clari, where she spent three years growing the company’s global acquisition business by 400%. She led more than 150 team members across the globe including all segments and industries. Before working at several high-growth start-ups, Holly spent six years at LinkedIn, where she learned the strength of an incredible culture and the value of the world’s largest professional network. She was instrumental in building the Sales Navigator business from the ground up which is now over $1B in revenue.

We spoke with Holly to hear about her background and why she’s excited to join Incredible Health.

How did you start your career in sales?

I started my career selling the Gallup World Poll. We sold to companies who wanted to better understand the sentiments of their employees and of their customers. We would ask polarizing questions in order to understand how engaged people are at work and how strongly a customer base feels about a brand. Did you know that Heinz Ketchup has one of the most loyal groups of customers out there? When asked the question, “Can you imagine a world without Heinz Ketchup?” the majority of respondents say, I simply cannot. 

Tell us more about your role at Incredible Health. 

As the Chief Revenue Officer at Incredible Health, I’m responsible for building out the Sales and Revenue Operations teams to drive revenue and customer acquisition. As a marketplace, we strive to represent all nursing roles at all acute care hospitals so that nurses on our marketplace can make the best career choice for them. My team is responsible for bringing hospitals and health systems onto our platform and helping them drive permanent nurse hiring through our software-enabled career marketplace. 

What brought you to Incredible Health?

There are a handful of things about Incredible Health that made it stand out to me:

1. The size of the problem. If you talk to anyone in healthcare, the nursing shortage will be a long term critical issue. It’s a hair-on-fire problem that’s only getting worse. Nursing shortages lead to increased errors, higher mortality rates, and burnout. According to The American Nurses Association (ANA), more registered nurse jobs will be available through 2023 than any other profession in the US.

2. The mission. Incredible Health’s mission is to empower healthcare professionals to find and do their best work. If you’ve ever had a baby, struggled through a diagnosis, found yourself at the ER not knowing what’s wrong, or left a loved one in the care of an expert, you know the importance of top-notch care. Incredible Health dreams of a world where our nurses have manageable patient loads, their schedules allow for ample rest and they come to work knowing they can do their best work.

3. The performance of the company. In the metrics that matter, Incredible Health is off the charts. The top three are the number of nurses joining the platform, revenue growth, and profitability. In a world where valuations are shaky, and profitability is paramount, Incredible Health is building a standout business.

4. The executive team.  The talent of the executive team is inspiring. When you’re going after a mission this big and this important, you have to assemble the best of the best. I’m thrilled to partner with the team on the exciting path ahead.
5. The quality of the board and the investors. It takes a village, and ensuring you have the right resources and brightest minds at the table is so critical for success. Some of Incredible Health’s investors include Andreessen Horowitz, Obvious Ventures, Base10 Partners, and top health systems like Kaiser Permanente.

What are your priorities for you and your team this year and beyond? 

As a high-growth start-up leader, there’s arguably nothing more important than building a world-class team. So, my number one focus is on hiring A+ talent and then creating an environment for them to thrive. Our singular priority as a revenue organization is to bring as many hospital partners to Incredible Health as possible. We’re eager to be the place every hospital and health system turns to rapidly fill their permanent nursing roles. Over the long term, we’ll be expanding to more healthcare professions beyond nursing, and more healthcare employers beyond hospitals, so I look forward to leading our efforts in expanding to more segments.

Have you had an experience with a nurse that made a positive impact on you? 

My cousin is a nurse who lived with me and my family during the COVID-19 pandemic. We had a running joke when we’d sit down for dinner where she’d ask me, “Did you sell any software today?” and I’d ask her, “Did you save any lives today?”. Most of the time, I said no, and she said yes. Nothing else matters if you’re not well, and the people who dedicate their lives to helping others feel their best are some of the most special people on the planet. 

What interests are you exploring in your free time?

I can’t wait to explore my interests someday, haha. Right now, I’m building the Revenue organization at Incredible Health and raising two little girls – Harriet (3) and Jude (1.5).

25% of Incredible Health’s hospital partners operate in low-to-moderate income communities, and 27% of nurses relocate to work permanently in these communities

It’s no secret that hospitals provide a critical healthcare safety net for the millions of low-income Americans and those who are uninsured. Retaining high-quality nursing talent at hospitals in low-to-moderate income areas isn’t just a “nice to have” – it can be a lifeline for those living in areas facing persistent social and economic challenges.

That’s why we’re proud to announce today that a quarter of Incredible Health’s hospital partners operate in low-to-moderate income (LMI) communities. While nearly all hospitals struggle to retain healthcare workers, the problem can be especially acute for “safety net” hospitals. Safety-net hospitals typically serve uninsured and Medicaid patients whose treatment costs aren’t fully covered and are often located in LMI communities. 

By connecting these hospitals with much-needed permanent nursing talent, Incredible Health is taking an active role in solving the gap. Our mission is to help healthcare workers live better lives and find and do their best work.

One especially interesting data point: many nurses are highly motivated to work within these communities. In fact, 27% of permanent nurses hired through Incredible Health relocated to hospitals located in LMI communities. This suggests that the issues hospitals in LMI communities face in hiring are not one of disinterest but rather limited awareness of the opportunities. That makes the high number of hospitals in LMI communities on Incredible Health particularly valuable for nurses. Because Incredible Health works with more than 700 hospitals nationwide, nurses have access to an active hiring marketplace with permanent jobs across the U.S., enabling them to automatically get matched and find what they’re looking for.

The opportunity to single-handedly change a patient’s care experience is a key factor in why many nurses choose the profession in the first place. So, it’s no surprise that nurses want to work in LMI communities. Take RN Jennifer P. for example. Jennifer works at a safety net hospital located within an LMI community.

Incredible Health Hires Chief Marketing Officer to Execute Growth and Business Strategy

We are thrilled to welcome Peter Scherr to the Incredible Health team as our Chief Marketing Officer! Peter’s focus is on the talent side of our marketplace, ensuring that Incredible Health is the top career management solution for nurses and other healthcare workers.

Peter joined Incredible Health from Pagaya, where he oversaw the company’s global marketing, design, and public relations functions. Peter was part of the leadership team that managed the IPO of Pagaya (PGY) in 2022.  Prior to Pagaya, Peter served as Chief Marketing Officer at Vroom where he was responsible for brand development, performance marketing, sales, and public relations. At Vroom, he helped scale monthly auto sales volume from 200 to over 8,000.  Under Peter’s leadership, Vroom ran two highly successful ads in back-to-back Super Bowls that helped build the brand and drive massive growth.   In the midst of the COVID pandemic, Peter was part of the leadership team that managed the successful IPO of Vroom (VRM) in 2020. Prior to Vroom, Peter held executive marketing leadership roles at Better.com, American Express, Warner Music Group, JetBlue, DoubleClick, and JPMorgan Chase.  Peter’s marketing and business development efforts have driven billions of dollars in revenue growth and been seen by millions of consumers.  Each stage of Peter’s career has been marked by innovation, strong growth and the development of high performing teams that are focused on crisp execution.

Peter holds an MBA from Wharton and a Bachelor’s degree in International Relations from Lehigh University. He adamantly believes in Incredible Health’s mission to help healthcare professionals find and do their best work.We sat down with him to hear about his background and why he’s excited to join Incredible Health. 

Tell us a little bit about yourself and your experience. 

I have held marketing leadership roles for nearly 25 years. Throughout that time, I have had the privilege of working for companies of all sizes and stages and across industry verticals. I have come to realize that there is a framework for marketing that transcends most businesses. It is extremely rewarding to successfully apply this framework to startups and Fortune 500 companies that sell loans, cars, mortgages, credit cards, music, and air travel. And now, I’m honored to help Incredible Health on its mission to empower healthcare professionals to find and do their best work.

How did you start your career in marketing?

In the early 2000s, I was at a small startup that was acquired by DoubleClick, which at the time was the global leader in digital marketing services for marketers, publishers, and agencies worldwide. It was a meaningful experience that gave me direct exposure to the tools necessary to be a successful digital marketer. I was recruited away from DoubleClick to join a then-startup airline called JetBlue. It was at JetBlue that I really honed my personal framework for digital marketing. JetBlue was an ideal learning environment since it was a direct-to-consumer airline that was dependent on its website and phone channels for 100% of its transactions. The combination of JetBlue’s brand and the emergence of powerful digital marketing tools led to powerful growth for the company.  

What brought you to Incredible Health?

I’ve had a few experiences where a company’s mission truly had an impact on individuals and communities at large. Whether at Better.com, where the company endeavored to make homeownership accessible, or Pagaya, where financial inclusion was at the heart of its mission, I felt inspired by the significance behind my role. Incredible Health’s mission of helping healthcare professionals find and do their best work really inspired me. After meeting the founders, investors, and team, I knew this was a smart and similarly motivated group of mission-driven professionals. 

Tell us more about your role at Incredible Health. How does your team impact Incredible Health’s customers?

I lead our Talent Marketing team, which is focused on reaching nurses to join our platform. We deploy various tactics across performance marketing, organic, and social channels to find qualified nurses searching for a career change through a permanent new role where they can do their best work. We operate in a very data-driven way to ensure efficiency across our marketing efforts.  

What are your priorities for you and your team this year and beyond? 

The priorities for me and my team are centered around driving the optimal number of nursing profiles that fully utilize our technology, operational capacity and employer demand. We focus on and serve employers and nurses across mature and new markets with different supply and demand characteristics. Therefore, we want to maximize efficient productivity across that spectrum. Beyond this year, we want to be in a position where the brand promise of Incredible Health drives direct engagement as it becomes the go-to destination for healthcare workers nationwide seeking permanent roles to do their best work.

Have you had an experience with a nurse that made a positive impact on you? 

My wife and I are fortunate to have four healthy parents. However, there have been a few situations where they required some minor medical procedures. Without fail, it is always the nurses that make the difference in their care and comfort. In my experience, great nurses make you feel like they have your back without hesitation. Not surprisingly, this experience has had a direct impact on me since my parents’ comfort gives me peace of mind.

What interests are you exploring in your free time?

I have four children, three of whom are in college, and one is a rising senior in high school. They each play competitive sports or actively show at fine art exhibitions. As a result, my free time is often spent on the road across upstate New York and New England, watching track meets, crew regattas, and art exhibitions. I wouldn’t have it any other way.

STUDY: 94% of health system executives describe nurse shortage as “critical”

Since Incredible Health’s inception, we’ve made it our mission to help healthcare workers live better lives and find and do their best work. Deeply understanding and improving the nurse experience helps us achieve our mission. Time and time again , we’ve heard from nurses that they struggle with the basics of their profession: staffing shortages, limited career advancement, limited flexibility, and compensation. We know what nurses struggle with but not necessarily why.

It’s time to find out. 

Today, we proudly unveil the findings of our 2023 Healthcare Executive Report, Incredible Health’s first-ever public study of health system executives. While our prior reports have focused on the preferences and perspectives of the more than 700,000 US nurses using the Incredible Health platform, this report dives into the thoughts of top health system executives shaping the healthcare industry.

Including input from 100 U.S. health system senior executives from both inside and outside the Incredible Health employer network, this report showcases their concerns, illuminates areas where nurses and leadership are misaligned, and highlights other areas where there remains room for improvement. 

The report’s findings strike a chord of urgency. 94% of respondents described the severity of the nursing shortage in their health systems as critical, and 68% said they do not have the adequate nursing staff to manage another large-scale health crisis. There is a silver lining: healthcare executives, specifically those charged with hiring and retaining nurses, are embracing the opportunity to change their nurse hiring and retention methods to improve the nurse experience, and ultimately patient care. 

Experience and tenure

Average nurse tenure and experience are pressing issues related to hiring. 

40% of health system executives reported that more than a quarter of nurses in their system have less than a year of experience. 

This is in stark contrast to what hospitals are looking for when hiring nurses: previous experience (43%) and qualifications (43%) are tied for the top factors they consider. 

Overall, health systems reported that 53% of nurses had an average tenure of less than five years at their institution.

Misalignment between health systems and nurses

The findings of the study reveal a large disconnect between what nurses look for in an employer and what employers offer to hire and retain nurses. 

Health system executives reported 80% of younger nurses requested more flexible scheduling, yet only 11% of health system executives surveyed actually offer more flexible schedules. Few hospitals are looking to flexibility as a hiring differentiator, and are focusing more on compensation. 

On a similar note, despite a quarter of nurses pointing to limited career advancement training and opportunities as a reason they would leave nursing before retirement, many health systems are not prioritizing these programs and opportunities as a hiring and retention method. 

Sign-on bonuses continue to be the primary method to attract nurses; more than one-third of hospital executives (35%) say they are still offering them. 

Increasing salaries for nurses (26%) and improving patient-to-staff ratios (16%) are other hiring techniques used to attract talent. 

Despite hospitals offering sign-on bonuses and higher salaries to attract talent, Incredible Health’s 2023 State of U.S. Nursing Report found that only one-third (33%) of nurses feel fairly compensated in their roles.

Generational chasm

Generational differences are impacting hospitals as younger nurses demand more from employers.

It is no surprise that nearly all (95%) health system executives have noticed generational differences within their nursing workforce in their approach to work and career growth. The U.S. nursing workforce is currently made up of four generations, from Gen Z to Baby Boomers, with an average age of 52 years, creating a wide age range which can lend to differing opinions, viewpoints, and expectations.

While over one-third (35%) of health system executive respondents point to conflicts between generations on teams, the majority of differences lie in what younger and older generations request from their employers. 

In addition to far more flexible schedule requests from younger nurses, there are also large gaps in:

  • compensation demands: 78% of younger nurses request increases vs. 48% of older nurses
  • specialized roles: 54% of younger nurses seeking specialized roles vs. 14% of older nurses
  • career advancement opportunities: 74% of younger nurses request opportunities vs. 8% of older nurses

Over three-quarters (79%) of executives pointed to a reduction in loyalty and tenure with younger nurses, in contrast to 21% in older nurses.

Temporary nurses

Travel nurses remain a band-aid solution to the nurse shortage in health systems.

Almost all (93%) health systems utilize travel nurses to keep up with patient demand, yet this is a reality that executives are eager to change, as temporary staff significantly impacts the health system’s bottom line with high costs, as well as a negative impact on the quality of patient care and culture in nursing units. 

Nearly two-thirds of respondents (75%) noted that temporary nurses make up a quarter of their nursing staff. 

Nearly all health system executives (96%) reported plans to prioritize permanent nurse staff over temporary staff. Over half of respondents are working towards this goal, as 55% did not increase the number of travel nurses within their hospital systems over the last year. 

Looking ahead

By bridging the gap of what they think nurses want and what they are actually requesting, health systems can work towards solving nurse staffing issues in their facilities.

Methodology

We surveyed executives from 100 hospitals and health systems in May 2023. Respondents included a mix of employers inside and outside the Incredible Health employer network. While anonymous, the survey included some of the largest health systems in the United States, academic medical centers, regional systems, community hospitals, in both urban and rural areas.
